Why Clear Position Descriptions Matter More Than You Think

October 27, 2025

Ever shown up to work ready to give it your best, only to spend half the day wondering, “Wait… am I supposed to do this?” Maybe someone else thought it was their job. Maybe no one was sure. Cue frustration, awkward conversations, duplicated effort, and a whole lot of unnecessary stress.

This is exactly why role clarity matters.

It’s simple: everyone knows what they’re responsible for, what decisions they can make, and where their boundaries are. When position descriptions clearly lay this out, work just flows better.

But when clarity is missing?

  • Tasks get doubled up or missed entirely
  • People feel overwhelmed or undervalued
  • Confusion turns into frustration
  • Tension grows between team members

Not exactly the vibe anyone’s aiming for.

Here’s something many workplaces don’t realise: unclear roles are now recognised as a psychosocial hazard. That means the mental stress caused by confusion at work is taken just as seriously as physical safety issues.

Employers now have a responsibility to eliminate or reduce these psychosocial hazards. Lack of role clarity has been identified as a potential impact on mental health and thus, a psychosocial hazard. It’s not optional - ensuring people know what’s expected of them is part of creating a psychologically safe workplace. Creating clear, well thought out Position Descriptions is the key to role clarity!

Think about a sports team. If everyone charges at the ball and no one plays defence, the other side scores every time. Work teams are no different.

When everyone understands:

  • Who does what,
  • Who owns which decisions,
  • Who’s accountable for outcomes…

…things get done faster, smarter, and with far fewer dramas.

People also feel happier and more confident when they’re not guessing all day long. And confident teams are productive teams.

Having a position description and role clarity for your people is one thing, but holding people accountable for performing their role is another thing altogether. Your managers need to know what their team are supposed to be doing, and then provide coaching and feedback to support them, and hold them accountable for their job.

Otherwise? Workloads become uneven, resentment builds, and team culture suffers.

You need to describe HOW you want things done: Behaviour matters.

A lot of job descriptions focus only on tasks:

  • Process invoices
  • Respond to customer enquiries
  • Manage projects

That’s great, but it’s only half the picture. At HR Staff n’ Stuff we recommend including your values or a set of behaviours into your position descriptions. Over 80% of issues we help our clients with is around employee behaviour, rather than actual job performance. When behaviours are articulated in Position Descriptions it’s much easier to hold people accountable to them.

Including behaviours or values in Position Descriptions helps sets the tone for how the team work together, not just what they work on.

  • Less stress and confusion
  • Better teamwork
  • Faster decision-making
  • Happier, more confident employees
  • Stronger accountability across the board
  • Reduced psychosocial risks
  • A more positive workplace culture

All from making expectations clear.

Role clarity and Position Descriptions aren't red tape or more paperwork. It’s about helping people feel safe, confident, and supported at work. It protects mental wellbeing and keeps teams running smoothly.

When everyone understands what they’re responsible for, who owns what, and how we treat each other along the way, work just… works. As a result, it leads to higher performing, more productive, more efficient and more profitable business. What’s not to love?
